The background

At energy infrastructure company APA, frontline leaders are the backbone of safe, efficient operations. But many had made the leap from technical expert to team leader without formal training in how to actually lead people.

They had the skills to do the work — but not always the support to lead it.

The result? Gaps in communication, engagement, and change leadership — with flow-on effects to performance, safety and culture.

APA needed more than a leadership program. They needed a mindset shift.

The CHALLENGE

APA’s frontline leaders operate in high-pressure environments where safety, performance and decision-making are always on the line. But most had never received dedicated leadership training.

The jump from peer to people leader is a big one — and without support, it’s easy to fall back into doing, not leading.

The challenge wasn’t a lack of capability — it was a lack of clarity, confidence, and the practical skills needed to lead people, not just tasks.

APA recognised the need for a purpose-built program designed for real operational realities — not generic leadership theory.

OUR approach

Everyday Massive partnered with clinical psychologist Dr Ali Dale (D3 Alliance) to co-design a 9-month immersive experience tailored to the day-to-day demands of frontline leadership.

It prioritised practical, science-backed learning grounded in APA’s real-world challenges — delivered through face-to-face workshops, online modules, coaching circles and hands-on leadership missions.

The program was built around four key areas:

  • Lead the Moment – Building trust, managing psychosocial risk and establishing a leadership mindset

  • Lead the Day – Delegation, feedback, and leading HSEH effectively

  • Lead Tomorrow – Navigating change and building influential leadership skills

  • Lead the Future – Understanding motivation, developing capability and leading high-performance teams

Every module was interactive, inclusive and immediately applicable — helping leaders build the clarity, energy and empathy needed to lead in the flow of real work.

The impact

Lead has already been delivered to hundreds of frontline leaders — and is now APA’s core people leadership program, being rolled out across both frontline and corporate audiences.

The program sparked real change in its first two years:

30% lift in confidence to manage psychosocial hazards

25% lift in applying brain science to leadership

20%+ lift in confidence to have difficult conversations
